Abstract

The research designs explore the strategic role of heterogeneity of the workforce on employee performance in the major Indian IT companies such as TCS, HCL,
LTI Mindtree, and IBM, using data on 574 employees in a mixed-method design. It concludes that the educative and cultural diversity is a great contributor to
performance predicting a 46.8% performance variance. Inclusive leadership mediates the diversity-performance relationship although it is partially mediated by
organizational culture. The qualitative information indicates that diversity policies and mentorship programs are context sensitive and enhance collaborative efforts
and innovation. Companies that have well-organized inclusion programs show better results than the ones having the routine policies. The study highlights the
management of diversity as one of the performance drivers and proposes to incorporate the management in HR systems and to promote inclusive leadership to
promote diversity-driven performance. Although diversity is widely spread, the strategic effects of diversity on performance outcomes are under researched, and
those studies that are conducted tend to concentrate on the social dimension, or compliance, instead of improving performance. The comparative analysis shows that
the performance outcomes of firms with structured inclusion programs are better in comparison with firms with standardized or symbolic policies. The quantitative
analysis with descriptive statistics, correlation, and Structural Equation Modelling (SEM) have shown that workforce diversity can substantially positively influence
employee performance with the help of such mediators as inclusive culture and employee engagement. The trend analysis (2021-2025) indicates a stable positive
correlation over the years, which is supported by the qualitative results presenting the attributes of belonging, collaboration, and innovation as the main outcomes of
inclusive practices. The paper offers a model that associates the workforce diversity with employee performance and provides a reflection on IT management making
diversity not only a regulation but a performance and resilience response
